目的 探讨三级甲等医院临床护士职业抱负对工作形塑的影响,以期改善其工作形塑,提高护理服务质量。 方法 2021年1-7月,采用方便抽样法选取浙江省2所三级甲等医院的414名护士为研究对象,采用基本资料问卷、工作形塑量表和职业抱负量表对其进行问卷调查。 结果 工作形塑得分(67.03±15.92)分,职业抱负得分(17.58±5.81)分。回归分析显示,职业抱负、组织氛围和职务是护士工作形塑的独立影响因素(均P<0.05)。 结论 医院管理者可引导临床护士进行职业生涯规划,帮助其明确自身的职业追求,营造积极包容的组织氛围,帮助护士平衡家庭与工作之间的关系,提高工作形塑水平。

Objective To explore the influence of career aspiration on job crafting,and to improve the job crafting level of clinical nurses and the quality of nursing service. Methods A convenient sampling method was used to select 414 clinical nurses in 2 tertiary A hospitals in Zhejiang Province from January to July 2021.The basic information questionnaire,job crafting scale,and career aspiration scale were used in the investigation. Results The score of job crafting was 67.03±15.92.The score of career aspiration was 17.58±5.81.Regression analysis showed that career ambition,organizational climate and position were independent influencing factors of nurses’ job crafting (all P<0.05). Conclusions Hospital managers should guide clinical nurses to carry out career planning,help them clarify their own career pursuit,create a positive and inclusive organizational atmosphere,and balance family and work,so as to improve the level of job crafting.
